In complex innovation environments, the leadership process needs to be more interactive and emergent, with multiple modes of influence in a network to emerge creative and innovative ideas. The objective of this article is to understand how the leadership process occurs in an innovation team at Nokia Networks/Brazil, from the lens of Complexity Leadership Theory (CLT). To this end, a qualitative and interpretive research methodology was used, based on in-depth interviews. The interview script was defined based on the CLT functions: administrative, adaptive and promoter. The main results related to the administrative function reveal that: 1) leadership emerges according to the context and develops in a distributed way; and 2) the strategic alignment of the team and the contribution of resources, led by coordinators with Nokia and PUCPR, through the university-company partnership (Nokia-PUCPR), act as facilitators for generating ideas and innovation. Regarding the adaptive function, data analysis showed that: 1) collaborative work between project team members provides a shared learning environment, which generates innovation and, at the same time, team flexibility for eventual adjustments and changes to the project ; and 2) there are constant interactions between the team and other SACs (Complex Adaptive Systems), internal and external, whether to generate ideas, solve problems or generate new solutions. In relation to the promoting function, three important results were reached: 1) team members are empowered to act autonomously in the development of the project, which implies agility in decision-making and efficiency in innovations; 2) the feedback culture contributes to the creation of a transparent and trusting environment; and 3) encouraging learning motivates team members to invest time and effort in finding new solutions and achieving project objectives.
